Organizacijų darbuotojai, atlikdami pavestas tarptautines užduotis, dažnai susiduria su įvairiomis problemomis, kurios gali turėti lemiamos reikšmės užduoties įvykdymo sėkmei. Nebuvo aptikta duomenų, kad Lietuvoje buvo atliktas tyrimas, kuris nagrinėtų į užsienio šalis išsiųstų organizacijos darbuotojų problemas ir siūlytų problemų sprendimo būdus. Darbo problema. Kokiomis tarpkultūrinės vadybos priemonėmis būtų galima sumažinti ekspatriantų kultūrinę atskirtį? Darbo tikslas. Remiantis tarpkultūrinės vadybos teorijomis, sukurti modelį, kuris padėtų ekspatriantams lengviau adaptuotis tarpkultūrinėje darbo aplinkoje. Uždaviniai: 1. Atlikti kultūros, vadybos bei tarpkultūrinės vadybos teorijų analizę. 2. Išanalizuoti tarpkultūrinės vadybos modelius. 3. Ištirti tarpkultūrinių ciklų stadijas bei jų svarbą organizacijoms. 4. Išanalizuoti ekspatriantų pasirinkimo ir apmokymų modelius. 5. Pasiūlyti naują tarpkultūrinį modelį, mažinantį ekspatriantų kultūrinę atskirtį. Tyrimo objektas – Lietuvos piliečiai, dirbantys tarptautinių ryšių turinčiose organizacijose bei vykdantys, besiruošiantys vykdyti ar jau vykdę organizacijos paskirtas tarptautines užduotis. Keliamos hipotezės: Hipotezė Nr. 1.: Ekspatriantų kultūrinę atskirtį mažina intensyvūs tarpkultūriniai apmokymai. Business globalization trends raise the new priorities for management theory and practice. Furthermore, being the member of European Union provides new opportunities for Lithuanian companies to reach foreign markets. This situation increases the need of expatriates doing international assignments and working in foreign cultural settings. The goal of this work is – to create an international assignment model based on cross-cultural management theories and practices, which could help expatriates to adopt better to foreign organization cultures. The objectives are: 1) to make the analysis of culture, management and cross cultural management theories; 2) to analyze cross cultural models; 3) to examine the international assignment models; 4) to analyze expatriate training models; 5) suggest new cross cultural model, which minimizes cross cultural gap of expatriates. The object of the research is expatriates working in International organizations who are going to make, making or made International assignments. For research the author used such methods: 1) the analysis of scientific literature; 2) the empirical research; 3) data analysis. ▼ In the era of globalization, transferring training and knowledge across global boundaries is necessary as it gives competitive advantage to organizations, especially multinational corporations (MNCs) as they operate across national borders. As they compete in a complex global context, the efficiency of their core human resource capital may be critical to their success and survival. However, the transfer of Western-based training to the indigenous/local context; in this case Ghana is bound to encounter potential transfer hindrances due to the cultural and contextual differences. The aim of this qualitative study was to interview Ghanaian trainees who completed training in a Western country, to explore how perceived cultural and contextual factors impact their capability to transfer newly acquired knowledge, skills, and abilities (KSAs) to the Ghanaian context; and how these perceived barriers can be overcome to enhance training transfer. The findings from this study indicated that substantial cultural and contextual issues exist in Ghana as well as in the transfer organization that impact the transfer of training to this context. These cultural factors include, but not limited to, an asymmetric power relations (imbalance of power) between those in leadership positions and subordinates, extraordinary emphasis on hierarchy, high level of respect for age, seniority, die hard attitudes and mindsets, resistance to change attitudes, and extended family system; as well as the view of the organization as an extension of the family. These cultural beliefs and practices are deeply ingrained in the Ghanaian context and are part and parcel of the local lifestyles transcending from homes to businesses. Three overarching conclusions were drawn from these findings. The first conclusion is that: power distance permeates organizational life whether through hierarchy or asymmetrical power relationships, or age differences, and these must be addressed to facilitate the transfer of what is learned from training. The second conclusion drawn is that national culture constrains or outweighs organizational culture, however there are some nuances and exceptions. The findings support Adler and Gundersen (2007), Hofstede (2001), and Johns (2006) conclusions that national culture constrains and/or outweighs organizational culture. A third conclusion that may be drawn is that transfer of training in Ghana is subject to the same undercurrents of any other organizational change, and is significantly impacted by the degree of change required by the organization, by those in positions of power and how they manage and use their power, and by the resources available to support implementation of change.

▼ Cultural intelligence (CQ) is one of the most successful development factors that can be employed for expatriate adjustment and performance in cross-cultural settings. Very little research has examined the association between different antecedents and intercultural outcomes through CQ from a holistic perspective. Specifically, the antecedents of CQ are usually considered a multidimensional construct. The purpose of this study was to examine the relationships among CQ’s antecedents (i.e., cross-cultural experience (CCE), general cross-cultural training (CCT), Thai CCT, and openness to experience) and CQ’s consequence (i.e., expatriate performance) within a sample of overseas teachers employed in international educational institutions in Thailand. Cultural intelligence was considered a mediating variable between CCE and expatriate performance, as well as between CCTs and expatriate performance. Openness to experience was considered a moderating variable between CCE and CQ, as well as between CCTs and CQ. Further, the effect of CQ-employed mindfulness was examined to see if mindfulness could explain additional variance in expatriate performance above and beyond the original components of CQ. Path analysis was primarily conducted to examine the sequences of relationships among the variables in the present study. A qualitative analysis was also conducted to better understand the learning of Thai culture from the actual experiences of overseas teachers in Thailand. Results showed that the variables used in this study are related to and contribute significantly to explaining expatriate performance. The overall fit of the proposed models that use CQ-employed mindfulness as a mediator variable is better than the overall fit of the proposed models that use CQ-only as a mediator variable. Overseas teachers with high openness to experience scores reported high CQ scores. There was also an interaction effect between CCE and openness to experience on CQ. Further, the overseas teachers with high CQ scores reported high expatriate performance scores. In addition, more general CCT days directly predicted higher CQ scores. Lastly, four major themes describing the learning of Thai culture emerged. This study concludes by discussing implications for research and practice, the limitations of the study, and recommendations for future research.

▼ Inledning: Stretching ökar rörelseförmågan över leden och har visats vara skadeförebyggande och en viktig del i rehabilitering. Rörligheten tros öka genom förlängning av kontraktil vävnad, ökad stretch-tolerans och anpassningar kopplade till aktivering av motoriska områden i hjärnan. Överföringseffekten innebär att den otränade (kontralaterala) extremiteten drar nytta av färdigheter som den tränade (unilaterala) extremiteten utvecklar något som kan ha stor nytta vid långvarig unilateral immobilisering. Syftet: Syftet med studien var att undersöka överföringseffekten från dynamisk- respektive statisk unilateral rörlighetsträning av hamstringsmusklatur till kontralateral sida efter två veckors intervention, samt jämföra effekterna däremellan. Metod: Fyra deltagare inkluderades och fördelades slumpmässigt mellan de två interventionerna. En grupp, deltagare 2 och 3, utförde unilateraldynamisk rörlighetsträning och den andra gruppen, deltagare 1 och 4, utförde unilateralstatisk rörlighetsträning. Rörligheten i hamstringsmuskulatur mättes med passive straight legraise (PSLR) och aktiv knäextension (AKE) innan och efter två veckors intervention. Resultat: Deltagare 1 och 2 visade en överföringseffekt på 6,4-11,3% vid mätning av AKE. Deltagare 2 visade en överföringseffekt på 6,3% vid mätning av PSLR. Deltagare 3 visade en minskning med 8% på kontralaterala benet vid mätning av PSLR. För övriga utfall visade deltagarna en förändring av rörligheten på ±3 grader. Diskussion: Överföringseffekt observerades vid hälften av utfallen och till största del vid mätning av AKE, utan skillnad mellan statisk och dynamisk rörlighetsträning. Tänkbar mekanism är en kombination av ökad stretch-tolerans och neurala adaptioner mellan hjärnbark, muskel och muskelspole. Konklusion: En viss överföringseffekt efter rörlighetsträning kan ej uteslutas men studier med fler deltagare behövs för att bekräfta resultatet av denna pilotstudie.

▼ This dissertation consists of three essays addressing issues of service process design. The first essay is coauthored with Edieal Pinker and Robert Shumsky. We investigate the outsourcing decision for a two-level service process, in which the first level serves as gatekeepers for experts in the second level. This two-level system involves three decision variables: The number of gatekeepers, the number of experts, and the referral rate. The model’s objective is to minimize the total cost, defined as the sum of the staffing, mistreatment, and customer waiting costs. Here, mistreatment is an unsuccessful attempt by a gatekeeper to solve the customer’s problem. Four outsourcing options are considered: Outsourcing the expert with the gatekeeper being eliminated, outsourcing the gatekeeper, outsourcing the expert, and outsourcing both. We contribute to the literature by (1) describing the environments in which coordinating contracts exist, (2) characterizing the coordinating contracts for all four outsourcing options, (3) analyzing the driver of inefficiency when coordinating contracts do not exist, and (4) investigating the outsourcing decision when the provider offers staffing cost advantages. The second essay is also coauthored with Edieal Pinker and Robert Shumsky. We incorporate impatient customer behavior in the two-level service process, and investigate the outsourcing decision again. This two-level system involves the same staffing and referral decision variables and aims to maximize the profit, defined as the total revenue (a function of the abandonment rate) less the sum of the staffing, mistreatment, waiting, and customer’s abandonment costs. This abandonment cost is an additional cost to capture the goodwill loss due to abandonment, e.g., negative word-of-mouth. We reexamine the coordinating contracts, the inefficiency due to outsourcing, and the outsourcing decisions when customers are impatient. In addition, we also identify the importance and impact of abandonment in this essay. A novel element in the two essays is modeling the provider’s choice of how the service is performed. In the traditional economics and operations literature, this operation is modeled as a black box. However, when a two-level process is outsourced, his decisions about staffing and referral rates impact the customer’s experience. Both essays distinguish themselves from the conventional outsourcing and contracting theories by modeling the vendor’s operational decisions explicitly. In the third essay, I study a two-service process design under uncertain arrival rates. For a firm offering two services, A and B, it faces three arrival streams (requests for A, B, and both), thus experiencing two uncertainties: The uncertain total arrival rate, and the uncertain arrival rate mixture – the uncertain fractions requesting services A, B, and both. Under this stochastic environment, I first study the firm’s process design decision, by considering the staffing, routing, and training level decisions simultaneously.…

▼ Cross-education (CE) is the phenomenon that occurs after unilateral strength training whereby strength of the untrained contralateral limb is enhanced. A handful of studies have shown that CE can spare the loss of strength and size of an opposite immobilized limb, but specificity of these “sparing” effects is unknown. The purpose was to investigate specificity of CE sparing effects with immobilization. Sixteen participants were randomly assigned to a training (M=1, F=7; ht: 170.3±10.1 cm; wt: 77.2±19.2 kg) and control (M=2, F=6; ht: 169.3±8.5 cm; wt: 85.7±22.7 kg) group. Both groups wore a non-dominant forearm cast for four weeks. Two pre- and one post-testing session involved wrist flexors and extensors muscle thickness (ultrasound), eccentric (ECC), concentric (CON) and isometric (ISO) maximal voluntary contractions (dynamometer), electromyography (EMG) normalized to Mmax, and forearm muscle cross-sectional area (MCSA; peripheral quantitative computed tomography). Strength training was ECC wrist flexion 3 times per week. Group × time interactions for the immobilized and non-immobilized limbs revealed that only the training group showed strength preservation across all contractions in the wrist flexors of the immobilized limb (Training: pre=12.3±5.4 Nm, post=12.0±4.6 Nm vs. Control: pre=14.8±5.4 Nm, post=11.6±4.6 Nm; p=.04, η_p²=.25), and increased wrist flexors strength of the non-immobilized limb (Training: pre=12.9±5.5 Nm, post=16.9±7.3 Nm vs Control: pre=14.9±5.5 Nm, post=13.8±7.3 Nm; p=.04, ηp2=.27). For MCSA there was a significant arm × time interaction for the control group only, p =.02, η_p² =.57, where the change in the left arm (pre: 35.2 ± 7.2 cm2; post: 34.4 ± 8.1 cm2; -2.3%) was different from the right arm (pre: 34.3 ± 7.7 cm2; post: 34.7 ± 8.0 cm2; 1.2%). Muscle thickness change differed between groups (Training: pre=3.3±0.5 cm, post=3.4±0.6 cm; control: pre=3.7±0.7 cm, post=3.7±0.6 cm) for the immobilized wrist flexors only (p=.01, η_p²=.40). Analyses of normalized EMG data failed to reveal significant between group or co-activation differences regardless of muscle (flexors, extensors), task (flexion, extension) or contraction type (ECC, CON, ISO). Strength preservation was not specific to contraction type (p=.69, η_p²=.03), yet sparing effects were specific to the trained muscle. The mechanisms of muscle size preservation remain unknown, but these data draw an important link between strength and muscle size sparing with CE and suggest that ECC training of the non-immobilized limb can preserve size of the immobilized contralateral homologous muscle and strength across multiple contraction types. Globalization is unsealing national boundaries and cross-cultural interactions are becoming a natural part of modern business. Many enterprises are going international, as a result, there is an increasing need of sending employees, so called expatriates, abroad. Operating in a foreign market require certain knowledge. Adjustment may be a struggle and many expatriates shorten their assignment early because of this. A cancelled expatriate project harms both the individual and the organization and literature suggests that cross-cultural training (CCT) could be used to facilitate adjustment. Research on CCT has mainly been focusing on large multinationals, hence, there is a lack of research on the subject in small and medium enterprises (SMEs). Addressing this gap, this study contributes to existing research by providing a deeper understanding of how CCT can be used in SMEs and the attitudes toward it. To begin with, a literature review is presented. Following, a case study in a Swedish Multinational SME was done, including four semi-structured interviews with expatriates and a HR-manager, which is presented subsequently. The interviews covered topics regarding how the company works with cross-cultural training and personal impressions of expatriate projects. General findings of this study are that they implement abstracts of CCT activities and the attitudes toward CCT are generally positive. Expatriate projects are successful and the case company expresses a desire to implement CCT further.

Globaliseringen har medfört att nationernas gränser öppnas upp och multikulturell interaktion har blivit en naturlig del av modernt företagande. Många företag etablerar sig internationellt och till följd av detta ökar behovet av att sända arbetskraft utomlands. Att verka på den internationella marknaden kräver specifik kunskap. Anpassning till det nya landet kan vara utmanande och på grund av detta väljer många utlandsstationerade att avsluta sina uppdrag i förväg. Ett avbrutet projekt utomlands skadar både den anställde, till lika företaget. Litteraturen föreslår att träning i interkulturell medvetenhet (CCT) kan användas för att underlätta anpassningen till det nya landet. Forskning på området har främst fokuserat på större multinationella företag medan forskning rörande små och medelstora företag (SMF:s) är begränsad. Denna studie bidrar till föregående litteratur med en ökad förståelse av CCT, om det används i SMF:s och attityderna till det. Till att börja med så presenteras en litteraturöversikt på området. Därefter presenteras fallstudien som gjorts på ett svenskt multinationellt SMF och inkluderar fyra semi-strukturerade intervjuer med utlandsstationerade anställda och en representant från personalavdelningen. ▼ Most singing studied and taught before the 20th century was based on western European classical forms. The continual development of opera and its increase in popularity caused singers to adjust vocally as orchestras grew in size and theaters became larger. As a result, the pedagogy of classical vocal styles has been studied, developed and described in print for hundreds of years. With the invention of both recorded and amplified sound however, new styles of singing emerged, allowing singers to be heard without the need to project over large orchestras in huge spaces. These new singing styles, developed for the most part in the United States, created a need for new pedagogical approaches. In the late 1980s a group of teachers emerged, looking to develop and legitimize the singing of popular styles. Over the last thirty to thirty-five years, strides in voice science have facilitated these teachers and their students and brought the teaching of CCM, or contemporary commercial music into the mainstream. Tremendous advances in the field of vocal pedagogy have given the profession an opportunity to approach teaching voice in a different way. It is time to recognize that students can be taught multiple styles healthily, enabling them to become more flexible and marketable performers. The key is the functionality and flexibility obtained with the proper techniques of cross-training. This study examines the written interviews of eight pedagogues teaching multiple styles and the method of vocal cross-training. Each is asked questions regarding his or her formal education, techniques employed and observations made of both students and colleagues using this method. The resulting answers provide evidence that vocal cross- training strengthens voices to create multiple sounds and enables singers to perform in numerous styles. Unfortunately, their responses also illustrate the prejudice and skepticism that still exists among colleagues, barring the way to progress. That said, this study reveals that a world can be imagined where all types of singers are accepted into traditional conservatories, music programs and private studios, regardless of the styles they sing. University programs can expand and grow their curricula beyond the traditional western classical modes and accept all singers and styles as worthy and healthy. Advisors/Committee Members: E. Abstract Aim The main purpose of this study was to investigate Cross Education (CE), and how gender, detraining and leg dominance affects CE in previously untrained subjects when conducting a unilateral resistance training program. We also investigated if unilateral resistance training can give a hypertrophic response. Method Twenty healthy previously untrained individuals, 10 females and 10 males, were recruited as volunteer participants. The participants were randomly assigned to train either left or right leg. The training intervention was 10 weeks (34 sessions) of unilateral resistance training in the leg press and leg extension, sixteen of the participants fulfilled the criteria for inclusion. After two initial familiarization the participants trained conventional resistance training three times a week (week 1-3, 5-7 and 9-10) and Blood Flow Restriction Training (BFRT) five times a week (week 4 and 8). One repetition maximum for both legs in the leg press and leg extension was tested pre-, post and post20 to the training intervention as well as ultrasound measurements of muscle thickness. Results The ten-week training period resulted in a significant increase of maximal strength for the untrained leg 18,9 %, (16,6) (p < 0,01) in the leg press and 6,7 %, (3,7) (p < 0,05) in the leg extension. When comparisons between gender were made only men had a significant increase 26,5 %, (16,7) (p < 0,01) in the leg press and 9,9 %, (4,7) (p < 0,05) in the leg extension. Also, we saw a significant difference between women and men on a group level. Comparisons of dominant vs non-dominant leg showed that training the dominant leg resulted in a significant increase of maximal strength in the untrained leg in both the leg press 22 %, (17,9) (p < 0,01) and leg extension 10,1 %, (4,3) (p < 0,05). The maximal strength in the untrained leg was not significantly altered by the detraining period and a significant increase of muscle thickness could be seen in the untrained leg at MP50 4,7 %, (1,3) (p < 0,01). Conclusion The conclusions are that a ten week unilateral resistance training intervention results in a CE effect for men but not for women and that this type of training also can result in an increased muscle thickness in the untrained leg. Our findings also supports that training the dominant limb has superior effect on achieving a CE effect. Lastly we conclude that a twenty week detraining period did not affect the CE achieved strength.

Esta investigação procurou aumentar o conhecimento acerca das práticas de formação profissional, prestando particular atenção à articulação estabelecida entre a formação considerada transversal e a formação técnica em contexto empresarial. Esta investigação, de cariz qualitativo, foi conduzida através de entrevistas individuais a 15 diretores de recursos humanos ou responsáveis de formação, de empresas de diferentes sectores de atividade e áreas de negócio (saúde, transportes, hotelaria, farmacêutica, entre outras). Os dados foram organizados e analisados pelo recurso ao software NVivo10. Esta investigação tornou evidente, entre muitos outros aspetos, que a formação se relaciona com objetivos ao nível da organização, do desempenho e da carreira. Relativamente ao investimento em formação técnica e transversal, constata-se que, de uma forma geral, os objetivos dirigidos aos dois tipos de formação se revelam bastante diferenciados, sendo que a formação técnica surge muito associada ao desempenho profissional (saber-fazer), enquanto a formação transversal relaciona-se com a transferência/mobilização dos conhecimentos técnicos para um melhor desempenho profissional (saber-ser/estar). Neste sentido, as áreas de negócio que têm como atividade principal a produção apostam mais em formação técnica, sendo que a formação transversal revela-se uma mais-valia para as empresas cujo negócio está muito dependente do contacto direto com o público.

This research sought to increase knowledge and understanding about vocational training practices, with a particular attention to the connection established between cross-functional training and technical training in a business context. This research, of qualitative nature, was conducted by individually interviewing 15 directors of human resources or other training managers of companies from different branches of activity and business areas (health, transportations, hospitality, pharmaceutical, etc.). All data was organized and examined with the use of NVivo10 software. This research made clear, among many other things, that training is associated both with organizational, performance and career goals. Regarding investment in technical and cross-functional training, it has been revealed that, generally, the objectives aimed with the two types of training are quite different, as the technical training seems to be closely associated with the work performance (know how), and the cross-functional training relates to the exchange / mobilization of expertise to improve work performance (know how to be). To this end, areas of business that are mainly engaged in production tend to bet more on technical training, and cross-functional training has proven to be an added value for companies whose activity relies mostly on the relationship with the public.

Actualmente, considerando a crescente globalização dos mercados, a internacionalização das empresas constitui uma vantagem competitiva. Assim, surge a necessidade de deslocar gestores altamente qualificados para países estrangeiros, com o objectivo de apoiarem o crescimento e consolidação do negócio no estrangeiro. É fundamental que as empresas estejam conscientes de que a deslocação de gestores para o estrangeiro implica não só alterações na vida profissional destes, mas, principalmente, alterações na sua vida pessoal. É imprescindível garantir a adaptação cultural dos colaboradores expatriados à envolvente do país de destino da expatriação, considerando que o choque cultural e a não adaptação cultural podem implicar o insucesso da expatriação, sendo esta uma situação que acarreta elevados custos para as empresas, monetários e não monetários, e que estas deverão evitar. Assim, as empresas devem focalizar os seus esforços na selecção de colaboradores que evidenciem elevada inteligência cultural e uma grande capacidade de adaptação e abertura de espírito. Para além deste aspecto, a formação intercultural aplicada aos colaboradores expatriados poderá constituir um factor facilitador na adaptação cultural. Para a verificação destes pressupostos, recorreu-se ao estudo de caso das práticas de selecção e formação intercultural da Empresa Alfa, através da realização de entrevistas a oito colaboradores e ao responsável pela área de expatriados para a recolha de informação, que posteriormente foi analisada através da técnica de análise de conteúdo. Posteriormente, foram apresentados os resultados obtidos e as respectivas conclusões, salientando que a família constitui um factor facilitador da adaptação cultural e que a formação intercultural é desvalorizada.

Nowadays, given the increasing globalization of markets, the internationalization of enterprises is a competitive advantage. Thus arises the need for highly skilled managers to move to foreign countries with the aim of supporting the growth and consolidation of business abroad. It is essential that enterprises be aware that the displacement of managers abroad involves not only changes in their professional life, but mainly changes in their personal life. It is essential to ensure the cultural adjustment of expatriate employees to the environment of the host country of expatriation, whereas the culture shock and non-cultural adaptation can result the failure of expatriation, which is a situation that involves high costs for enterprises, monetary and nonmonetary costs, which they should avoid. Thus, enterprises should focus their efforts on the selection of employees who demonstrate high cultural intelligence and a great adaptability and openness mind. ▼ In a number of countries, the need to provide knowledge, attitude and skills necessary for employment, economic, technological and national development has renewed demand for improvement and reform in TVET systems to make them fit for this task. This is a qualitative, interpretive, cross-national comparative study which explores, analyses and compares the TVET policies of South Africa, Ghana and Nigeria to identify their nature, similarities and differences. The study has the potential to provide insight for educationists, researchers and policy developers, particularly in Africa, regarding the policies, practices and experiences of technical and vocational education and training in other countries, which can in turn be used as a basis for on-going TVET reform. Gaps, silences and positive aspects of the policies analysed were revealed for improvement and consolidation to meet international requirements, standards and recognition. The study revealed that TVET policy implementations is poor in all the countries covered by the study and the system has failed in providing the much needed skills required for employment, economic and national development. TVET practitioners reflected on the fact that graduates of technical and vocational education and training were poorly trained and are not responsive to the needs of the labour market. The technical and vocational education and training sector is bedevilled by numerous challenges, which include under-funding, inadequate teaching and learning facilities, and poor governance. Other serious challenges facing the sector included inadequate qualified personnel and poor public perception of the sector. Experiences of practitioners of technical and vocational education and training indicate that the system has a very poor track record and suffers from lack of recognition, under-funding, poor public perception of the sector, lack of adequate learning facilities and lack of qualified staff and inadequate training. This policy learning however has to proceed with caution as this study revealed that TVET policy variants appear to be located in multiple documents which may present challenges for practitioners.
