▼ The increasing human demands on natural resources, in combination with uncertainties about ecosystem dynamics due to global change, has led the scientific community to conclude that new approaches in understanding of ecological systems are needed to tackle environmental issues in an efficient manner. One development that has received more attention globally is high-grading forests by removing only valuable trees with little attention paid to tree regeneration. In several forest regions, this practice has become widespread and can trigger the development of aggressive and recalcitrant understory vegetation. In these cases, successional progression stagnates or is “arrested” and many ecosystem processes typically associated with successional development stall as well or only act at reduced levels, leading to lower provision of desired ecosystem services.
In this dissertation, I present the results of three research studies based in high-graded Nothofagus forests in south-central Chile. In chapter 1, I developed a conceptual framework by integrating ecological theories to provide a comprehensive understanding of ecosystem dynamics after disturbances and therefore for restoration practices focused on forests with arrested
succession. Second, I evaluated the effectiveness of restoration activities (i.e., topsoil removal through scarification) to overcome and move the forest from the arrested
succession condition toward a more standard or desirable (in terms of higher provision of ecosystem services) successional development. The last chapter evaluates how this restoration practice influences the seedling growth of different species, and thereby the potential successional development of these regenerating forests.
The integration of successional theory and properties of adaptive cycle phases and traps (i.e., potential, connectedness and resilience) with multiple equilibrium models offers an understanding of why ecosystems may remain in one basin of attraction or move into another basin. This knowledge provides a theoretical foundation for management practices aimed at pushing ecosystems over a threshold from an undesirable basin of attraction (i.e., arrested
succession) to a more desirable basin, in which ecosystems transition to more diverse and productive forest ecosystems.
The field studies showed that ground disturbance was an effective management approach to overcome arrested
succession, i.e., manipulating understory vegetation and to encourage tree regeneration, that is expected to facilitate the successional development of these forest ecosystems. This study provided insights into the relative importance of different biotic and abiotic environmental conditions that lead to arrested
succession after high-grading, and how ground disturbance alters these conditions and leads to successional development.

▼ Following the economic growth of Taiwanâs society, the aging problem emerges causing generation gaps which exacerbated talent competition from the human resource market. Taiwanese companies are mostly family-owned business. However, the first generation of entrepreneurs is closing to retirement but lack of sufficient talent as successors. One third the top 30 corporations in Taiwan are lack of clear
succession planning. This is to say;
succession planning is neglect by Taiwanese company. Therefore, this research is trying to help the case companies to plan a complete
succession plan through a systematic human resource arrangement.
In this study, through the collection and analysis of sub-literature data, we compared the
succession planning of different companies and clarified the patterns of
succession patterns of different organizations. Then, we interview the strategic planning and
succession layout of senior executives of the case company and use the 360-degree assessment to examine the ability and conditions of
succession candidates, to plan the
succession training model for its future successor.
Through a case study of
succession planning in the steel processing industry, this study proposes a
succession planning model suitable for Taiwan's family-owned enterprises. It hopes to give Taiwanese enterprises the direction and guiding principles for the
succession planning of enterprises and improve the chance of success.

turnover on organisational share price performance has yielded
inconsistent results. This research aims to study the impact of CEO
turnover on the South African environment, and in particular on
South African listed companies. The study is conducted looking at
both the impact at the date of the announcement of the CEO change,
and examines the impact of forced versus voluntary turnover, as
well as internal versus external CEO replacement. There were 74
turnover events between 2001 and 2003, which were included in the
study at announcement date. Only 28 of these resulted in the CEO
remaining in office for a period of at least three years, and this
smaller sample was used to examine the effect of CEO turnover over
the three years after appointment. Event study methodology was used
in the research. The research observed a statistically significant
negative impact on share prices at the date of announcement of CEO
turnover, but this was negated by statistically significant
positive returns when looking at the day prior to the announcement.
No statistically significant results were observed for internal
versus external CEO replacement. Forced CEO turnover had a negative
effect on share price performance when compare to voluntary
turnover, but this was not statistically significant. No
significant results were observed for the three years post the
appointment of the new CEO. The conclusion of the research is that
the impact of CEO turnover is not significant at announcement date
or over time.

▼ Le monde rural est un secteur clé de notre économie. L'exploitation agricole n'est pas une entreprise comme les autres. La loi protège cette activité dont la transmission peut se révéler délicate. L'entreprise agricole française demeure bien souvent de type familial, même si les techniques les plus modernes y sont employées. Les problèmes humains y sont donc particulièrement importants, notamment dans le cadre de la transmission. Dans la pratique, de nombreuses questions doivent être résolues. Qui prendra la suite ? Un membre de la famille ? Un étranger ? Comment évaluer ? Que faut-il conserver ? Quels impôts devront être payés ? Combien de temps s'y prendre à l'avance ? Quelle personne consulter sur ces sujets très importants pour la survie de l'exploitation, la retraite de l'exploitant et la bonne gestion du patrimoine familial ? Les différents Conseils tels que le notaire sont des accompagnateurs dans cette opération, parfois longue et complexe. L’objectif de cette thèse est de traiter la transmission de l’entreprise agricole et les outils qui lui sont offerts à cette fin en examinant les intérêts d’une préparation en amont de la transmission avec la création d'une structure sociétaire par rapport à la transmission d'une entreprise individuelle (choix de la forme la plus adaptée, modalités de la mise en société et moyens d'adaptation aux objectifs particuliers) et d’observer qu'il peut également s'avérer intéressant d'organiser l'entreprise déjà exploitée sous forme de société, pour transformer sa forme juridique ou restructurer les activités et le patrimoine immobilier, ou adapter les statuts.Ces développements permettront de constater que l’entreprise agricole a un statut juridique en devenir. En effet, d’une façon générale, le Droit Français ne reconnaît pas l'entreprise agricole comme universum jus, sauf à cette entreprise à emprunter la forme d'une société impliquant la naissance d'une personne morale.Des étapes sont nécessaires à la reconnaissance juridique de l’entreprise agricole. ▼ Selecting a new CEO is a difficult task for any board director ultimately accountable for that decision. It is rendered even more challenging as a result of the shrinking supply of experienced CEOs, which is in part due to the fact that the present generation of baby boomers is approaching retirement age. This unavoidable demographic state of affairs will most likely mean the appointment of a higher number of first-time CEOs (FTCs). Understanding the extent to which process, situational, and personal characteristics influence a director’s willingness to appoint a first-time CEO is key, as it will permit better preparation of both a) board directors and b) CEO candidates, who play crucial roles in shaping the future “corporate North America.” The literature review conducted identifies and categorizes characteristics linked to the selection process, company situational differences, and personal backgrounds of CEO candidates. While the combinations of meaningful characteristics uncovered in the literature are numerous, three guiding propositions are put forth for testing. The methodology selected for this research rests upon one-on-one interviews with 27 corporate directors currently or recently sitting on boards of Canadian-headquartered, publicly traded companies who have experienced a CEO succession event in the past five years. Two initial trial interviews were conducted to refine the interview protocol. Content analysis was used to examine the transcribed interviews and uncover the meaningful characteristics of FTC candidates that were mentioned. Those characteristics were then analyzed against the three guiding propositions to assess their validity and the extent of their influence on directors’ willingness to appoint a FTC.

▼ There has been an increase in the prevalence and intensity of Phormidium autumnale-dominated benthic blooms in New Zealand over the last decade. This species produces the potent neurotoxins Anatoxin-a, Homoanatoxin-a and their derivatives, and consumption of P. autumnale biofilms has led to over 70 dog deaths since 2005. The mechanisms regulating the dominance and toxicity of P. autumnale are still unclear, as these blooms can reach high biomass in low nutrient conditions. Benthic biofilms are composed of multiple taxa and usually harbor a complex community of bacteria and other microbes, which can change over time and interact to facilitate biofilm development and metabolic processing. Prior to this thesis, the microbial composition of P. autumnale-dominated biofilms was unknown. This study provides insights into the relationships of this neurotoxic cyanobacterium with microbial components of the biofilm community.
Benthic biofilms were sampled every two to four days for 32 days from three sites in the Hutt River (Wellington) following a high flow event. A combination of microscopy and molecular techniques (bacterial ARISA and Illumina™ sequencing) were used to identify the micro-algal and bacterial components of the biofilm throughout its development. Variation in total anatoxin production was measured using LC-MS and changes in toxic P. autumnale cell numbers were quantified using QPCR. A suite of environmental variables (point velocity, depth, flow, conductivity, temperature and nutrients) were also monitored throughout the study period.
Three distinct phases of microbial
succession were identified (early, mid and late) using non-metric multidimensional cluster analyses. The micro-algal community composition (including P. autumnale) shifted from early to mid-phase ca. 16 days after the flushing flow and from mid to late phase at ca. day 30. The ARISA and Illumina™ sequencing showed the bacterial community shifts occurred ca. 4 and 9 days before the respective micro-algal community shifts. These analyses indicate a close coupling of the micro-algal and bacterial communities and may suggest bacterial driven
succession. However, bacteria are likely to depend on micro-algal by-products for nutrition from the mid-phases onward and assessment of the metabolic processes occurring within the biofilms is needed to clarify this.
Phormidium autumnale was dominant in the biofilm from an early stage in development and grew exponentially despite an influx of diatoms at day 20. None of the environmental parameters measured could explain the temporal variation in micro-algal and bacterial communities, which suggested that intrinsic rather than extrinsic factors were more important in regulating
succession. This further supports the hypothesis that biofilm microbes may facilitate P. autumnale dominance.

▼ The objective of this study is to investigate management succession in black–owned
family businesses in South Africa. The study was conducted in two Provinces,
namely Limpopo and the North–West. In the Limpopo province, the study was
conducted in the Vhembe District. The Vhembe district is consists of four
municipalities, i.e. Thulamela, Mutale, Musina and Makhado. In the North–West
province, the study was conducted in the Bojanala District. The Bojanala district has
three municipalities, namely Phokeng, Marikana and Tlhabane.
Family businesses are one of the driving forces behind economic growth in the
developed and developing countries. Their general lack of longevity is a cause for
concern. Their lack of longevity has mostly been attributed to poor succession
management processes which hinder the transfer of the family businesses from one
generation to the next generation. It is because of this concern that the research was
undertaken in order to provide possible suggestions that the family businesses can
adopt and implement in order to ensure a successful transfer of the family business
to the next generation family members.
The research was conducted by means of a literature and empirical study. The
purpose of the literature study was to attain in–dept knowledge of family businesses
and management succession. The literature study formed the basis of understanding
family businesses and the unique challenges facing such businesses.
The literature review has focused on issues such as: the definition of a family
business, unique characteristics of family businesses, the advantages and
disadvantages of family businesses, challenges to the continuity of family
businesses, the definition of succession and succession planning, the importance of
management succession, the nature of the succession process, the selection of a
successor, mentoring and preparing a successor as well as the complete transfer of
management to the successor. The empirical study indicated that successful management succession in family
businesses is hindered by a lack of or poor management succession planning, estate
and retirement planning, the selection of the successor, the prevention and
management of conflict as well as the establishment of family forums which enable
effective communication within the family business.
Therefore, an investigation of management succession in black–owned family
businesses was undertaken due to their lack of longevity as presented in findings
from the empirical study.
Practical recommendations were suggested to support the family and the business to
effectively manage the management succession process in the family businesses.

▼ Reforestation-based restoration of severely burnt plantations is one of the primary management activities following wildfire on U.S. federal lands. Restoration effects on early-seral plant and cryptogam communities have not been documented. The objectives of this study were, in severely burnt plantations two to four years post-fire, to examine the: (1) temporal patterns of
succession within and among structural layers and influence of site conditions on these patterns, (2) effects of restoration treatments on composition and
succession of early-seral vegetation, including terrestrial cryptogams, on moderate and harsh aspects, and (3) the role of microsites and bryophytes in germination and establishment of vascular plants.
Structural layers established rapidly after wildfire in plantations following an initial floristics model of
succession.
Succession within and among structural layers occurred simultaneously but at different rates and with different drivers. Successional starting points differed based on fire severity, site history, species life history traits, topography and pre-disturbance plant community. Multiple successional trajectories were evident in severely burnt plantations based on varying initial species compositions.
Restoration treatments, characterized by conifer planting and removal of woody shrubs, altered plant community composition and
succession. Cover of bryophytes and shrubs initially decreased in areas with vegetation removal compared to areas without vegetation removal but bryophyte cover recovered over time. Exotic and annual herb cover increased with vegetation removal on harsh aspects by year four post-fire compared to areas without vegetation removal. Effects of vegetation removal on trait group cover were more pronounced on harsh aspects for groups with mostly herbs and on moderate aspects for groups with mostly shrubs and bryophyte communities.
Microsites were heterogeneous following wildfire and restoration. Early-seral bryophytes preferentially occupy microsites with undisturbed soil and lower litter and overstory cover. Growth, but not germination, of early-seral vascular plants was lower on burnt bryophyte seedbeds than other seedbeds. Growth and germination of some conifers were higher on unburnt bryophyte seedbeds than other seedbeds.
Results suggest that restoration activities shortly after fire had minimal effects on early vegetation cover, but altered early-seral vegetation composition and successional trajectories. Furthermore, early-seral bryophytes played a critical role in
succession and establishment of other vegetation.

▼ A brown and burn site preparation project was monitored on an
alder-dominated brushfield in the western Oregon Coast Range. Prefire
vegetation was surveyed, and the fuel complex created by felling
and aerial application of herbicides was evaluated. Post-fire vegetation
was examined during the four months following the August, 1974,
fire. Two other sites, similarly treated within the past five years
were also studied, and an attempt was made to characterize early
trends in plant
succession following brown and burn treatment.
Succession was evaluated with respect to the establishment of planted
conifers. Animal influences on plant
succession were also considered.
Findings indicate that the site preparation treatment has greatly
enhanced the potential of planted conifers to assume dominance over
the project area. The treatment successfully removed the overstory
of red alder, and severely damaged other hardwoods and tall shrubs.
Early successional trends are characterized by the increased abundance
of ground cover vegetation and the steady recovery of sprouting
hardwoods and shrubs. In the absence of planted conifers, these
hardwoods and shrubs would eventually become dominant.
The introduction of planted conifers alters prospects for longterm
succession. Young conifers have a good chance of assuming
dominance on the site, although successful establishment of a well-stocked
conifer stand is not ensured. The rapid response of sprouting
shrubs could provide significant competition for site resources,
The application of selective herbicides could be necessary to release
young trees from shrub competition if a fully-stocked conifer stand
is to be obtained. The use of large planting stock improves the outlook
for conifer dominance; large trees are less susceptible to serious
damage from browsing animals. Treatment of the area appears to
have temporarily improved deer habitat, but has substantially
reduced a previously large population of mountain beaver. The
response of animal populations to habitat changes caused by treatment
can influence the composition of stands later in
succession.
Selective feeding on conifer seedlings and on hardwood and shrub
sprouts can be an important factor in long-term
succession.

▼ Microbial communities are responsible for
biogeochemical processes in soils such as nutrient cycling and
organic matter formation, which are essential to the establishment
of vegetation and ecosystem sustainability. Phospholipid fatty acid
analysis, microbial respiration and enzymatic activities were used
to assess the development of soil microbial communities in two
early ecosystems: along a 99 year glacial chronosequence, and in
reconstructed soils in the Canadian boreal forest following
open-pit mining. In the glacial environment, microbial biomass,
respiration and enzymatic activity increased along the
chronosequence and became more similar to the reference stand as
vegetation developed. Further, in mid-successional stage soils,
microbial biomass in plant rhizospheres was double that measured in
bulk soil. In the reconstructed soils the use of organic amendments
originating from the target ecosystem placed both the vegetation
and soil microbial community on a faster trajectory towards
ecosystem recovery than did the use of alternative
amendments.

▼ Montane grasslands play a key role in supporting
wintering elk in the Rocky Mountains of Alberta. To document change
in grassland extent and patch sizes, I analyzed repeat aerial
photography at 4 sites in the upper Red Deer River drainage between
1952 and 2003. Excluding the Ya Ha Tinda, grassland extent declined
52 + 20%, shrubland 39 + 41%, with an increase in mixedwood forest
of 32%, and coniferous forest of 39 + 10%. The rate of grassland
loss differed among sites: West Lakes > Tyrrell Flats ~
Scotch Camp. Grassland area at Ya Ha Tinda was the same in 1952 and
2003 due to shrub mowing. Grassland patch size increased on
average, but decreased in WL as larger patches of fragmented with
woody plant encroachment. From 100-m transects along
grassland-shrub-forest ecotones, differences in herbaceous biomass
and species richness existed within cover types, but no pattern in
edge effects on herbaceous biomass could be detected between
ecotone type or among sites, except at the Ya Ha
Tinda.

on the clear-cuts of the Marys Peak Watershed near Corvallis,
Oregon, were followed during the summers of 1963 and 1964. The
species were Holcus lanatus, Lotus crassifolius var. subglaber,
Gaultheria shallon, Berberis nervosa, and Acer circinatum; and
were dominant plants of several stages in a successional sere
occurring on the clear-cuts.
Sampling of the moisture trends was limited to two clear-cut
areas in order to reduce the variability due to location. On one
area, Gaultheria, Berberis, and Lotus were growing in individual,
pure stands. On the other, Acer was growing in closely grouped
clumps and Holcus occupied the areas in between,
The soil moisture was measured by an electrical resistance
method. Plaster-of-paris blocks were installed at 6-, 12-, and 24-inch depths at nine locations in each species. The measurements
were taken two or three times a week with an ohmmeter
and expressed as an average in terms of atmospheres of tension
for each day and depth.
Supporting information on the precipitation, root distribution,
and soils was also obtained. A root count for roots less than two
millimeters in diameter was made from the face of a trench dug
in each species. Soil descriptions made of the trench profiles, a
particle size analysis, and 15 atmospheres determinations indicated
that the soils of the two clear-cuts were similar.
Each species had characteristic moisture depletion trends
during the two years. Trends for Gaultheria indicated slow rates
of moisture loss at all three depths and very little influence of
precipitation. Gaultheria, an evergreen shrub, has thick, leathery
leaves (characteristics which are generally associated with few
stomata) and has a long period during which new stems emerge.
The roots were concentrated near the surface just under the one
and half to two inches of litter, and a few were growing inside
large, dead roots of Douglas-fir.
Depletion trends associated with Berberis were similar to
Gaultheria except moisture losses at the 6-inch depth were more
rapid. Berberis plants are also evergreen shrubs and have thick,
leathery leaves but grow during a short period in the spring. Most of the roots developed in the top few inches of soil. Litter accumulation
was slightly less (one to one and a half inches) and was not
as uniformly distributed.
Under Lotus, moisture trends at 6 and 12 inches fluctuated
considerably. Depletion rates were rapid at all three depths.
Lotus, a herbaceous species, grew quickly and flowered in the
spring, then died back in mid-summer, evidently allowing increased
infiltration of the rainfall. The rhizomes penetrated
throughout the profile. Litter accumulation was about an inch,
and the soil surface was somewhat rocky.
Holcus trends at 6 and 12 inches showed an early and rapid
moisture loss but a slightly delayed and slower loss at 24 inches.
Holcus, a perennial bunch grass, also grew rapidly in the spring

▼ Identity research is replete with theories about what identity is, how it is formed, and under what conditions it changes. Nevertheless, the field seems to have neglected to address the underlying question of how identity changes. The
current study aims to redress this apparent oversight by developing a process model of identity transition for a founder-CEO who leaves the organization he/ she founded. In doing so the study brings together the seemingly disparate fields of identity and
CEO succession research. There is a lack of focus over the effect of the rising CEO turnover on the CEOs themselves after they exit the firm. Furthermore, it is relatively unexplained as to what factors contribute to the re-employment of the CEO and what
factors cause such successful individuals to fade off after an exit. Due to the heavy emotional and economic investment in the firm the founder-CEO‘s identity is expected to be strongly derived from their organization. This study takes an identity
perspective to understand the underlying mechanisms that aid a founder-CEO in making a transition in their identity once they leave the organization. Applying a Grounded Theory approach to data garnered through semi-structured interviews with CEOs, the
current study develops an initial model and generate testable hypotheses. Thereafter these hypotheses are tested through survey questionnaires and the initial model is modified. The results of this study showed that organizational identification predicts
the experience of grief upon separation from the organization. Furthermore, grief experienced upon separation negatively impacts the reconstruction of identity by the individual. Entrepreneurial identification seems to moderate this relation, as do the
social ties maintained and family involvement. Implications for both organizational research and practice are discussed, and directions for future work are offered.

▼ Nonprofit organizations across the country are faced with a leadership crisis due
to unprecedented demographic changes and challenges. The en masse retirement of the
baby boomers leaves leadership positions in nonprofit organizations vacant and
vulnerable. This study uses discourse analysis and dialectical theory to compare and
contrast the leadership
succession processes in two Texas-based nonprofit organizations.
Both organizations have comparable missions, religious backgrounds, and annual
budgets. In addition, the two organizations share similar structures in terms of board of
directors, board chair, and executive director (ED) dynamics.
This research is a descriptive comparative case study. The specific purpose of
this study is to examine how various board members, including the board chair and the
incumbent ED, construct the leadership
succession process through their discursive
interactions and strategies. This study demonstrates that leadership
succession in
nonprofits is a convoluted process enacted discursively by conflicting or collaborating
key organizational actors huddled around various leadership nuclei. These nuclei include, in various combinations, the EDs, board chairs, vice-chairs, and even spouses of
some of these actors. The leadership nuclei morph over time, based on the management
of dialectical tensions experienced across four stages in the
succession process: presuccession,
during
succession A and B, and post-
succession.
This research contributes to the larger body of leadership
succession knowledge
in multiple ways. First, this study reveals that leadership is an amorphous and dynamic
concept contested among organizational actors across time. Second, the study highlights
the architectonic role of discourse in the leadership
succession process. The
succession
process is enacted through the key organizational actors' discursive exchanges. Third,
this research points to three types of dialectical tensions underlying the actors' discursive
interactions: individual-centered dialectics ("staying/leaving"), relation-centered
dialectics ("blaming/absolving," "freedom/control," and "cooperation/competition"), and
organization-centered dialectics ("change/stability"). Next, this study demonstrates that
organizational or individual crisis prompts the
succession process, and that change,
conflict, goals, and deadlines grow out of the
succession process and not the other way
around. Finally, this study contributes specifically to the research area of small
nonprofit organizations. There is a paucity of research examining the
succession process
in small nonprofits, and this study addresses this need.

▼ Financial institutes throughout South Africa have faced several challenges over the past decade. Standard Bank, like other banking institutes, have been in fierce battles in the market taking into account the increase of quasi-financial institutes in the market. The Standard Bank Business Banking division has been a dominant player in the KwaZulu-Natal region. This has been especially evident in non-metro areas. Therefore, it was critical that management and the human resources department was able to identify the pertinent motivating factors which can be incorporated in the formulation of their
succession plans, which could result in existing employees either remaining in or accepting key position in KwaZulu-Natal non-metro areas. In order identify the factors, a cross-sectional quantitative study was conducted among 125 employees using an online survey. It was found that there was a significant association between whether the respondent was already employed in a non-metro area and certain motivational factors i.e. an opportunity to gain experience / job enlargement, an opportunity for career growth / promotion and the one particular family friendly work-style and work-life balance factor (the proximity of hospitals). The results suggested that the motivational factors investigated in this study will unlikely motivate employees from metro areas to take up positions in non-metro areas, whereas the in the case of employees in non-metro areas, the factors which resulted in significant associations can be utilised as motivational factors.

▼ Large school districts face a number of challenges due to their sheer size. One of these challenges involves staffing the role of the principal. With Baby Boomers reaching retirement age, large school districts, especially those experiencing growth, have to fill numerous leadership positions. In order to fill these positions efficiently and effectively, many school districts are beginning to develop and implement
succession planning programs to expand their internal pool of leadership candidates.
Succession planning strategies have been utilized in the business world for years and the education realm is beginning to realize their value. This study explores three large school districts in a southeastern state and their efforts to implement effective
succession planning systems. While all three districts have a variety of strategies in place, none of the districts have a comprehensive, written
succession plan and corresponding evaluation. Other similarities across the three districts include administrator certification programs, coaching programs, the predominant use of self-selection into
succession planning initiatives, the principal position as the focal point, and the value of utilizing the cohort concept. Some differences across the three districts are the departments and positions responsible for
succession planning initiatives, the categorization of some strategies as
succession planning, and an additional position as a secondary focal point.

▼ Primex Manufacturing’s management team was engaged in an exploration of the drivers of their organization’s culture and a review of the systems in place that support the culture, informing the inquiry question: How might Primex Manufacturing improve its leadership succession planning through greater awareness of its organizational culture? Research adhered to Royal Roads University’s Research Ethics Policy, and followed an engaged, action research methodology, informed by appreciative inquiry and design thinking. Findings were that Primex's existing organizational culture is well established, core values make it a unique organization, knowledge of culture can be harnessed to inform succession planning processes, and that leadership can act today to sustain Primex's culture in the future. Recommendations include Primex continue to hire for organizational values and culture fit, consider, and evaluate existing employees for internal succession, and build a formalized internal leadership development program to support the growth of existing employees for future vacancies.

The nonprofit sector has examined this topic for more than three decades, but research shows that small and mid-sized arts organizations remain unprepared for the inevitable leadership transitions of the future. Building on existing literature, consultants and nonprofit professionals weigh in on the intricacies of transitions in today’s nonprofit environment, how for-profit practices translate to the nonprofit sector, and best practices for involving other stakeholders in the process. Together, these findings suggest that a shift in attitude is needed in the nonprofit sector for organizations to approach these situations with appropriate care and secure the adequate financial resources.

▼ In 1967 an investigation seeking to understand the disturbance
effects produced by broadcast slash burning was conducted on Douglas
fir clear-cuts in the Harlan area of the Siuslaw National Forest. Specifically,
this study was concerned with the effects disturbance has
on the growth (spatial) patterns and the replacement (time) patterns
of the plant species found in the early successional stages.
The study was conducted on two Douglas fir clear-cuts, one
logged in 1966 and slash burned in 1967 and the other was logged in
1965 and slash burned in 1966. All sampling was done in 1968; one
and two years after slash burning. The disturbance conditions were
defined as being unburned or burned, and five 15' x 15' plots were
placed on unburned soil sites and five 15' x 15' plots were also
placed on burned soil sites on both clear-cuts, creating a two-year
successional sequence. Each plot was subdivided into 25 3' x 3' subplots, 11 of these subplots randomly selected to be sampled. Each
subplot was then divided into nine 1' x microplots, giving a total of
99 microplots per plot. Frequency data on the occurring species was
obtained by counting the number of subdivisions within which a specie
occurred and expressing this as a percentage of the total number of
subdivisions (99).
Tabular ordination of frequency values for presenting and newly
established species according to the two disturbance conditions (burned
and unburned) provide a basis for an evaluation of the relative tolerance
of these species to microenvironments within the clear-cut. Species
preferring burned sites one year after burning include Senecio
sylvaticus, Funaria hygrometrica, Montia sibirica, Senecio jacobea,
Epilobium adenocaulon, Sonchus asper, and Erechites prenanthoides.
Two years after burning Epilobium minutum may be added to the
species listed above.
There also was a group of species found to prefer the unburned
sites which result from the mechanical removal of logs. Species found
consistently in this situation on the clear-cut, sampled two years after
logging (one year after broadcast burning on the clear-cut) include
Agrostis exarata, Rubus parviflorus, Carex festivilla, Crepis setosa,
and Hypochoeris radicata.
For disturbed but unburned locations within the clear-cut three
years after cutting (two years after broadcast burning on the clear-cut), Luzula campestris and Holcus lanatus may be added to the above list.
A wide variety of remnant plant assemblages and microsites are
characteristic of the aftermath of logging and burning on clear-cuts – particularly during the first years following disturbance. A sample
ordination of microsites according to frequency of occurrence of
plant species provides a basis for comparing the relative compatibility
of a species to logging and burning effects. This limited analysis
sugests a relatively narrow place and time niche requirement of
certain plant species occupying Douglas fir clear-cuts during the first
three years following logging and burning.

▼ A proposed state-and-transition model (STM) for the Deep Sand Savannah ecological site in central New Mexico was developed using historical data and expert knowledge. This STM was tested utilizing data from short and long term one-seed juniper (Juniperus monosperma (Engelm.) Sarg.) control experiments initiated in 1981 and 1985. Utilizing data from the individual plots within the identified states, the proposed model was refined with definitions of specific processes and indicators associated with each state and transition. At-risk community phases, feedback mechanisms and threshold values were identified and described for soil aggregate stability and vegetative cover variables.
Short term response data were collected in 1984 and long term response data from 1985 through 1989 and in 2003. Soil moisture data indicated the treated plots contained significantly (α=0.05) more available moisture than control plots especially during the drought year of 1989. The treated plots were significantly (α=0.05) different from controls for all the vegetation and soil variables. Vegetation measurements were repeated in 2003 along with additional vegetation attributes and soil aggregate stability.
Eighteen years after treatment, data analysis indicated significantly (α=0.05) different treatment effects in most variables and significant (α=0.05) ranch by treatment interactions for many others. Linear regression showed
expected correlations and several weak (r²<0.30) but significant (α=0.05) relationships.
Results suggest soil aggregate stability variables provided the best integrator of long term ecological responses to change in vegetation production, soil moisture, cover, bare ground, litter accumulation and bare patch size. Surface soil stability was a reliable indicator and predictor of state membership and provided indication of value ranges within states for itself and other data elements. The STM includes feedback mechanisms that build resilience into each of the three identified states, at-risk community phases within the Reference and Juniper States and threshold values between the three states. This model will assist managers with identification of potential ecological thresholds and at-risk community phases, thus providing information to plan actions that facilitate the maintenance of ecological and economic sustainability while providing the broadest array of ecosystem services possible within the potential of the ecological site.

▼ Successful ecosystem restoration requires an understanding of the ecological processes directing
succession. One of the challenges in the semi-arid grasslands of western United States is replacement of native species by invasive annual grasses. Solutions to this problem require identifying and manipulating ecological processes that direct
succession to favor desired vegetation. The overall objective of this research was to identify and understand processes or factors directing restoration of semi-arid grassland ecosystems dominated with invasive annual grasses. Two invasive annual (Bromus tectorum L. and Taeniatherum caput-medusae L. Nevski) and two native perennial (Pseudoroegneria spicata (Pursh) A) and Poa secunda J. Presl) grass species were used to provide a model system of semi-arid grasslands of western United States.
Plant competition is considered to be the primary ecological process limiting the success of grassland restoration. Successful restoration requires knowing the relative strength and magnitude of competition during the early stages of plant growth and how this might be impacted by nitrogen (N) availability. My research involved three experiments designed to compare competition and growth rates of native and invasive species. First, in order to understand the degree to which intra- versus inter-specific competition controls invasive and native plant growth during the early phase of establishment, I performed a diallel competition experiment with species grown either alone or in 1:1 binary combinations in a greenhouse. I hypothesized that the type and intensity of competition for invasive and native species would vary among harvest times and competitive intensity for invasive species will be higher than native species with higher N availability. My results indicated that invasive and native species are
subject to both intra- and inter-specific competition; however, the dominant type differed among harvests. Invasive species also became more competitive than native species with increasing N. I suggest that opportunities to improve restoration success exist by determining the optimum combination of density, species proportion, and their spatial arrangement in various ecosystems and environments.
Second, I performed an addition series competition experiment in the field for two years to determine the intensity and importance of competition in an arid, resource poor production system. My results indicated that in resource poor environments, the intensity of competition did not significantly influence plant dominance during the first two years of plant establishment, and thus, competition was not important. I suggest that land managers may be most successful at restoration of resource poor ecosystems by overcoming the barriers associated with plant establishment other than plant-plant interactions, such as abiotic factors.

Succession planning is not often considered in family businesses, but a critical incident such as dementia is probable, and raises questions as to what sorts of conflicts may arise when no preparations are made. This exploratory analysis used focus groups and interviews to investigate family business owners? views on succession planning, as well as their views on how a dementia diagnosis can affect family businesses and succession planning. Interpretative Phenomenological Analysis was conducted and extracted three major themes and 12 subthemes. The data showed that most family businesses are unprepared for the possibility that a person in the business could develop dementia. The data also indicated a gap between recognition of the importance of succession planning and actually doing it. Supportive organizations like the Wisconsin Family Business Forum were viewed as very positive resources for family businesses. Further research should investigate differences in family businesses that do not participate in supportive organizations, effective training programs to raise dementia awareness and inform succession planning, as well as effective communication styles for difficult conversation topics.

▼ This dissertation focuses on how newly appointed CEOs manage their leadership transition process and consists of three empirical essays. Findings from the first essay indicate that newly appointed CEOs could use influence tactics to manage relationship with important organizational constituents. Specifically, ingratiation enhances the new CEO’s social approval based on interpersonal liking and improves the new CEO’s relationship with the predecessor CEO who was retained as the current board chair while self-promotion enhances the new CEO’s social approval based on recognition of competence and reduces shareholders’ misbelief about the new CEO. Findings from the second essay suggest that outside CEOs could communicate their early action plans with important organizational stakeholders to improve their early-stage evaluation. Specifically, I find poor presuccession performance and the dismissal of predecessor CEO will increase the outside CEO’s number of early action plans and the number of the outside CEO’s early action plans will be positively associated with postsuccession analyst recommendation change. In addition, the outside CEO’s prior advantageous work experience (prior intra-industry experience, prior CEO experience and prior experience in “CEO factories”) will strengthen the positive relationship between the number of the outside CEO’s early action plans and postsuccession analyst recommendation change. Findings from the third essay suggest firms experience negative stock market reaction when they dismiss newly appointed CEOs while their rival firms experience positive stock market reaction to the same dismissal. In addition, rival firms that are in closer amount of sales revenue, and/or have more geographic market overlap and/or have more analyst coverage overlap will experience a more positive stock market reaction.

▼ This dissertation examines the effect of female board representation on the probability that a firm will appoint a woman to the CEO position. To study the relationship, I first draw on social identity theory to explain female directors’ preference for a female CEO candidate. Then, considering that female directors' minority status may constrain their ability to affect group decisions, I supplement social identity theory with critical mass theory to argue that increasing the number of female directors beyond a certain point will empower them to become more influential in CEO appointment decisions, and this empowerment, in turn, will increase the likelihood that firms will appoint a female CEO. Furthermore, I argue that the positive effect of female board representation on the probability of women being appointed to the CEO position is stronger under two organizational conditions: (1) when directors have an opportunity to observe or work with women in the upper echelons of other firms through board interlock ties and (2) when the organization or industry has a higher-level of female-friendliness. I test this argument by analyzing 1,096 CEO
succession events in large United States firms from 1998 to 2012. I found that the likelihood of appointing a female CEO significantly rises once the board has three female directors. The results also demonstrate that the relationship between the proportion of female directors and the likelihood of appointing a female CEO is stronger when directors have interlock ties with firms having women in the upper echelons and when the firm and the industry the firm belongs to have a high proportion of female executive managers.
